An L&D Credibility Gap?
Has the learning and development (L&D) function lost its way? According to a recent study by McKinsey, only 25% of CEOs reported that their training programs were effective. Where have we gone wrong? New technology and products have unleashed a wave of innovation for the delivery and efficiency of learning solutions. According to the Association for Talent Development (ATD), spending per employee has steadily increased over the past ten years. So with all this innovation and spending, where are the results? Something seems to be missing. But what?
Hope is not a method
The problem? Too much of our focus is on activities instead of results. The typical learning plan focuses on putting employees through some training and then well…we hope. Hope for the best, hope we improve performance, hope our stakeholders like the solution. Unfortunately, hope is not a measure for success – but measured and proven proficiency is.
A driver’s license: Your own journey to proficiency
Remember when you learned to drive? It was a process – a journey, in fact. It started with your enthusiasm for getting your driver’s license and it carried you through a number of steps until you proved your proficiency with an examiner. Let’s break the journey down to better understand what was really involved. (It looks a lot easier than it really is!)
STEP 1: ENGAGE
Decided you wanted to learn to drive. Motivation probably wasn’t a big issue for you. You had friends or older siblings who were already driving and you were ready to go. (You had high intrinsic motivation, unlike many compliance training courses!)
STEP 2: DIAGNOSE
Identified you had a lot to learn. Watching your parents drive while they were throwing snacks to the kids in the back seat and drinking a cup of coffee sure made driving look easy. But after that first time behind the wheel in a parking lot when the car seemed to have mind of its own, you quickly realized this was going to be harder than it looked and that your skills needed some work.
STEP 3: LEARN
Acquired new knowledge and skills. You attended Driver’s Ed, where you watched videos, read rules of the road, talked through different scenarios and occasionally got behind the wheel.
STEP 4: APPLY
Applied what you learned, made mistakes and improved. You then spent countless hours behind the wheel – probably with a parent or driver’s ed instructor – and refined your skills. And you probably made more than a handful of mistakes along the way until you felt confident enough to head over to the DMV and take your road test.
STEP 5: ASSESS
Had a third party assess your skill level and declare you ready. At the DMV, you took a formal assessment of your knowledge and demonstrated your driving skills.
Bring back memories? Perhaps there was a fender bender along the way, but remember the excitement and sense of empowerment and pride you felt for proving your proficiency and finally getting your hands on that coveted license?
